I am the Head of L&OD in a transport company in Singapore. As a transport provider, pulling operators—such as drivers and technicians—away from their duties for training is a luxury we can rarely afford. We focus on designing concise, easyto-understand, and impactful learning programs. One of our biggest challenges is creating and deploying training quickly and efficiently.

With the emergence of tools like ChatGPT and Deepseek, it’s clear that AI is poised to become a critical asset for HRD teams. As Nvidia CEO Jensen Huang aptly stated, “AI will enhance jobs, not replace them.” In February 2024, he shared insights on how AI will revolutionize education and personal development.

The real question is: How can HRD teams leverage AI to enhance their services to the learners in the organization? Here are three key areas where I think AI can make a difference:

1. Timely Generation And Deployment Of Elearning

For organizations like ours, with multiple working sites and employees on shift work, eLearning has become an indispensable tool. We use a combination of virtual and facilitated learning to achieve our goals. Since the COVID-19 pandemic, employee acceptance of eLearning has skyrocketed. AI can help HRD teams design and deploy eLearning modules faster, ensuring timely access to critical training.

Traditionally, HRD professionals use eLearning creation tools, which can take days or weeks to curate one eLearning. To close up the curation work is usually items like scripts and voice-overs.

In the last 12 months, more and more platforms can assist you in converting learning content into eLearning or videos quickly. Some can even voice our internal management staff as the avatars. I was amazed when I was introduced to the capability of these platforms, and it would serve organizations with faster content generation.

Leadership development is a perennial priority for HRD teams, and coaching is one of the most sought-after services employees want. However, providing one-on-one coaching for every individual contributor promoted to leadership is often costprohibitive.

AI coaching offers a scalable solution. With the rise of online communication post-COVID-19, AI-generated avatars can now deliver personalized coaching to a broader audience. By integrating internal leadership frameworks and organizational culture, HRD teams can deploy AI coaches effectively. We’re piloting this approach with a small group of leaders to build a business case for broader adoption.

Platforms like LinkedIn Learning, Udemy, and Coursera offer a wealth of content for HRD professionals. However, the real value lies in AI’s ability to curate personalized learning pathways. AI can recommend tailored learning content by analyzing factors like proficiency levels and domain specialization, making development more targeted and effective.

Social Learning: A Cost-Effective HRD Strategy

While AI offers cutting-edge solutions, social learning provides a cost-effective and culturally relevant approach to employee development. Social learning is acquiring knowledge, skills, and behaviors through observation, interaction, and collaboration within a social context. For HRD teams, it can often be more impactful than traditional training programs, as it leverages the unique context and culture of the organization.

Community of Practice (CoP): Driving Continuous Improvement

One practical approach we’ve implemented is the Community of Practice (CoP), which fosters continuous improvement and data analysis through collaborative learning. We hold CoP sessions quarterly or bi-annually, and the results have been remarkable. For example, one participant shared that he initially hesitated to apply new skills because they were untested in his department. After hearing success stories from peers during a CoP session, he gained the confidence to implement what he had learned.
